Charles Handy realizó una tipología de la conducción gerencial ejemplificada con personajes mitológicos. Ningún gerente puede darse el lujo de ignorar las cuatro divinidades de la gestión que describe Handy en su libro titulado precisamente “Los dioses del Management” (Oxford University Press). Handy, uno de los más grandes teóricos del management, recurre a los dioses de la mitología griega para simbolizar y describir cuatro tipos básicos de cultura organizacional.

Zeus o la Cultura de Club

 

Zeus, patriarca y rey de todos los dioses griegos, gobernaba desde el Monte Olimpo enviando rayos a quienes lo enojaban y lluvias de oro a quienes quería seducir. Era temido, respetado, y en ocasiones amado. Era el soberano patriarcal, impulsivo, poderoso, carismático y benevolente, todo al mismo tiempo. Para Handy, Zeus representa la cultura del liderazgo carismático y el profesional libre que sigue sus instintos.

 

En los negocios, los líderes “Zeus” buscan el poder por encima de la gente y los acontecimientos. No por una cuestión de egoísmo sino porque desean hacer cosas. Les entusiasma el desafío de la incertidumbre, y quieren libertad de acción para sus instintos. Son los entrepreneurs que conducen empresas nuevas con su carismática personalidad pero que a la vez dan a su gente la libertad para tomar la iniciativa. Es esta combinación de liderazgo carismático con independencia general lo que da a la organización Zeus el aspecto de un club más que de una empresa.

 

En una cultura de club, los individuos son independientes pero responsables. Impera en ellas la confianza y no el control. Las decisiones se toman con rapidez (porque los empleados no tienen que pedir autorización a sus superiores). También es económica, porque la confianza es más barata que los procedimientos de control. Pero la confianza es subjetiva, no objetiva.

 

Apolo o la Cultura del Rol

 

Apolo, el dios de las leyes y el orden, representa la cultura de la burocracia tradicional y el control de management. Las organizaciones tradicionales, con sus detallados manuales de procedimientos, son las que más reflejan a Apolo como dios gerencial. Una gerencia apolínea trae orden y control a las organizaciones pormenorizando el trabajo en descripciones separadas y específicas de las tareas. La descripción del trabajo controla lo que hace la gente. Los empleados deben cumplir con las tareas especificadas allí: nada más ni nada menos.

 

Los supervisores existen para asegurarse de que la gente no haga cosas que no debe hacer. Tomar decisiones es algo que sólo corresponde a los gerentes. A ellos les corresponde pensar. A los demás, hacer. En la organización apolínea impera una cultura de roles en la que se asignan tareas y se supervisa su cumplimiento.

 

Los líderes apolíneos son lógicos, secuenciales y analíticos. Creen en un mundo científico en el que todo se mueve por algún motivo. Si uno tiene la información, el conocimiento, las habilidades y la experiencia que hacen falta para analizar esa información, se va a tomar la decisión correcta.

 

Atenea o la Cultura de Proyecto

 

Atenea, reina guerrera y protectora de Odiseo, que soluciona los problemas de los artesanos y muestra el camino a los capitanes de navío, representa la cultura del trabajo de equipo basado en proyectos. Para los ateneos gerenciar es constantemente buscar soluciones a los problemas. Primero definen el problema, luego asignan el personal y equipamiento necesario para combatirlo.

 

En la cultura organizacional de los ateneos, lo único que cuenta es cuán buenas son las soluciones que encuentra la gente. Talento, creatividad, iniciativa e intuición son todas características muy apreciadas en estas organizaciones. Como los diferentes problemas requieren diferentes combinaciones de talentos, las unidades “comando” a cargo de la solución cambian constantemente.

 

La gente se reúne en grupos para resolver un problema, luego disuelven el grupo y arman otro según los talentos que hagan falta. Por eso, las organizaciones ateneas tienen una cultura de “tareas”. Es la tarea, el problema a resolver, lo que impulsa a la organización (no la descripción del trabajo de las organizaciones apolíneas, ni las personalidades en las organizaciones Zeus).

 

El líder ateneo se maneja con personas creativas que utilizan el talento y el ingenio para encontrar soluciones. A este tipo de personas le importa más la pericia y la experiencia que los títulos y los cargos. En lugar de dar órdenes, convencen a su gente de que tienen la mejor solución. Deben conseguir credibilidad.

 

Las figuras ateneas, como la de Zeus, disfrutan con la variedad. La diferencia está en que las primeras son solucionadoras, mientras que los gerentes Zeus son líderes visionarios. Los ateneos se concentran más en las cosas. Acotan un problema para dedicarse concretamente a él.

 

Cuando una compañía atenea triunfa, crece; y crecer significa menos actividad ad-hoc y más rutina y procedimiento. Al final, la cultura de tareas se convierte en una cultura apolínea. Muchas organizaciones comienzan siendo ateneas y terminan apolíneas.

 

Dionisos o la Cultura Existencial

 

Dionisos, el dios del vino y de la música, representa la cultura del individualismo y la independencia. En la organización dionisíaca, la organización es esclava del individuo. En las otras tres culturas, ocurre lo contrario: el individuo es esclavo de la organización. Al mismo tiempo, lo que quieren para ellos mismos es válido para todos. Esto no es un imperativo moral, sino lógico: si queremos una sociedad segura y justa, debemos ser justos nosotros mismos.

 

Una típica organización dionisíaca es un consultorio médico, donde cuatro o más médicos comparten una oficina, una secretaria y un teléfono. Cada uno lleva su negocio como quiere, mantiene su individualismo. La organización sólo sirve de soporte. Cada individuo en una sociedad es responsable de su negocio individual. Pero para que la sociedad funcione, o sea para que de verdad ayude a los individuos a lograr sus objetivos, las condiciones deben ser las mismas para todos.

 

Los socios en una cultura dionisíaca se ayudan entre sí, pero no dependen unos de los otros. El desafío gerencial de la organización dionisíaca existencialista, es que no puede haber un patrón. Como todos los socios son iguales, ninguno tiene más autoridad que otros para tomar decisiones.

Hoy, esta clasificación incluye también a los profesionales que trabajan por contrato, como especialistas en computación, asesores en relaciones públicas, analistas de sistemas y otros profesionales independientes.

 

Conclusión

 

Lo que Handy llama la “teoría de la corrección cultural” no es otra cosa que un método para mantener un adecuado equilibrio entre los cuatro dioses. La tarea gerencial será adoptar la cultura adecuada para cada lugar y propósito.
